๐Ÿš€ Hiring AI-First Engineers: Can They Really Code With AI?

Iโ€™m advising a startup on its tech setup with a non technical founder. AI came up early and we pushed acceleration hard. The founder is now building vibe-coded tools, creating ๐ฌ๐ฆ๐š๐ฅ๐ฅ ๐๐‘๐ฌ like front-end changes, and wants to go further. To prove the point, I delivered a full feature with a third-party integration โ€” ๐Ÿ๐ŸŽ๐ŸŽ% ๐€๐ˆ-๐ ๐ž๐ง๐ž๐ซ๐š๐ญ๐ž๐ โ€” in a legacy codebase and an unfamiliar language. One person, end-to-end. Faster and cheaper than me designing a solution and handing it to a team, I''d done this before so just did it.

But hereโ€™s the hitch: he wants to hire senior ๐€๐ˆ-๐Ÿ๐ข๐ซ๐ฌ๐ญ ๐ž๐ง๐ ๐ข๐ง๐ž๐ž๐ซ๐ฌ, he's ahead of them now, candidates fail at the first AI use questions. So what should a candidate actually know? What skills should they show?

* โšก Choose and justify a ๐ฆ๐จ๐๐ž๐ฅ. We want to understand their rationale here. * ๐Ÿ› ๏ธ Use an ๐€๐ˆ ๐œ๐จ๐๐ž ๐ž๐๐ข๐ญ๐จ๐ซ/๐š๐ ๐ž๐ง๐ญ (Cursor, Claude, etc.) and explain their choice. * ๐Ÿ“š ๐†๐ซ๐จ๐ฎ๐ง๐ ๐€๐ˆ with repo context, ticket details, and non-functional requirements. * ๐Ÿ”„ ๐ˆ๐ญ๐ž๐ซ๐š๐ญ๐ž ๐ฉ๐ซ๐จ๐ฆ๐ฉ๐ญ๐ฌ: refine, review, adjust not one mega prompt and wait, good prompts iteratevely applied are key, reviewing output as they go. * ๐Ÿงช Always cover ๐ง๐จ๐ง-๐Ÿ๐ฎ๐ง๐œ๐ญ๐ข๐จ๐ง๐š๐ฅ๐ฌ (tests, security, performance, observability) and manage scope. * ๐Ÿ‘€ Spot and fix ๐›๐š๐ ๐€๐ˆ ๐จ๐ฎ๐ญ๐ฉ๐ฎ๐ญ โ€” stay in control, donโ€™t just review what AI hands back and be AIs assistant.

๐Ÿ“ ๐“๐ก๐ž ๐ˆ๐ง๐ญ๐ž๐ซ๐ฏ๐ข๐ž๐ฐ ๐ˆโ€™๐ ๐‘๐ฎ๐ง

โžŠ Share a repo + Jira ticket on the day, something doable by someone new without AI in a day: afew hours of analysis, proper fix with rework, not just a text change. A good attempt should take under an hour with AI.

โž‹ Candidate analyses repo with AI, identifies functionality and components.

โžŒ Explains grounding strategy, defines ๐๐…๐‘๐ฌ, scopes the fix.

โž Use AI to implement, keeping scope tight. Add unit tests, or API endpoint tests if none exist for example.

โžŽ Open a ๐๐‘: If its in an ๐€๐๐ˆ (I think a good case), expect to discuss end-to-end integration, or manual QA steps if automation isnโ€™t feasible.

โž Walk through how they prompted, iterated, and reviewed and end result.

โš ๏ธ ๐‘๐ž๐ ๐…๐ฅ๐š๐ ๐ฌ

* ๐Œ๐š๐ง๐ฎ๐š๐ฅ ๐œ๐จ๐๐ข๐ง๐ . * No grasp of ๐ฆ๐จ๐๐ž๐ฅ๐ฌ or ๐ญ๐จ๐จ๐ฅ options. * No ๐ญ๐ž๐ฌ๐ญ๐ฌ, no ๐๐…๐‘๐ฌ, just functional AI code under pressure. * Blindly accepting ๐€๐ˆ ๐จ๐ฎ๐ญ๐ฉ๐ฎ๐ญ without iteration. * ๐๐จ๐จ๐ซ ๐๐‘ quality โ€” if itโ€™s weak, thatโ€™s on the engineer not the AI.

๐Ÿ’ก ๐…๐ข๐ง๐š๐ฅ ๐“๐ก๐จ๐ฎ๐ ๐ก๐ญ: AI makes one engineer a ๐Ÿ๐จ๐ซ๐œ๐ž ๐ฆ๐ฎ๐ฅ๐ญ๐ข๐ฉ๐ฅ๐ข๐ž๐ซ โ€” Iโ€™ve done it more than once. But to hire for that, you need to test for ๐ฌ๐ค๐ข๐ฅ๐ฅ๐ฌ, ๐ฃ๐ฎ๐๐ ๐ฆ๐ž๐ง๐ญ, ๐š๐ง๐ ๐๐ข๐ฌ๐œ๐ข๐ฉ๐ฅ๐ข๐ง๐ž, not coding skills.
